The “Empowered Team” Illusion and the Post-Figma Reality

🎙️ Loading podcast...

Product teams are often described as empowered, autonomous, and cross functional. In practice, however, roadmaps are reshaped by sales commitments, product managers spend much of their time coordinating across departments, and individual squads make decisions that can fragment the wider user experience.

In Episode 7 of UX Spotlight by Userlytics, host Denis Cristea speaks with Roger Wong, Head of Design at BuildOps and a design leader with more than two decades of experience across Apple, Microsoft, Samsung, and TrueCar. Together, they examine what empowerment actually means inside modern product organisations and why many teams may be practicing product management theatre rather than genuine product leadership.

Drawing on lessons from Apple and his current work at BuildOps, Roger explains how design critiques, cross team visibility, and well structured design systems can provide the connective tissue fragmented organisations often lack. He also shares how his team is using Claude Code and its existing design system to create working interfaces directly in code, changing where Figma fits within the modern product design workflow.

What You’ll Learn in This Episode

  • Why “empowered teams” are rarely fully autonomous: How cross team dependencies, leadership priorities, and sales commitments can override individual product roadmaps.
  • What product management theater looks like: Why product managers can become trapped in meetings, reporting, coordination, and project management instead of speaking with users and shaping product strategy.
  • How fragmented organizations create fragmented products: Why users experience the complete product rather than the internal organizational structure behind it.
  • Why design systems are becoming critical AI infrastructure: How strong components, documentation, user context, and clear boundaries help AI agents generate interfaces that remain consistent with the existing product.
  • How AI is changing the traditional Figma handoff: What Roger learned after using Claude Code to generate a functioning interface directly from the BuildOps design system.
  • Where Figma still matters: Why visual exploration, early ideation, user flows, final documentation, and QA remain important even as more execution moves directly into code.
  • How design critiques improve product cohesion: Why regularly sharing unfinished work helps teams understand one another’s decisions and solve related interaction problems consistently.
  • What junior designers should learn now: Why Roger believes designers should become comfortable working with AI coding agents and code-based product workflows.

Key Takeaway

“Designers are working with the actual material that users are going to use, versus Figma, which is really just pictures of the interface.”
